Despite its prevalence and generality, researchers have mainly regarded overtime work as a matter of length of time. By adopting contractual perspectives to overtime work, this paper examined the effect of forced overtime work on psychological contract, an employee’s perception of reciprocal obligations between the employee and his/her organization.
Specifically, two research questions were raised in this research. One is, whether forced overtime work affects employees’ psychological contract violation and work-related outcomes including job satisfaction and turnover intention. Another question is, whether organizational identification which is associated with the relational aspect of psychological contract, and overtime pay which is associated with the transactional aspect of psychological contract, can moderate the effects of forced overtime work on psychological contract violation.
By using web-based survey, data was collected from 258 employees working for several firms in South Korea, and the results of regression analyses were provided. At the end of the study, theoretical and practical implications of the findings, limitations and future research agenda were also discussed.
초과근무는 보편적이고 실제적인 현상이지만, 지금까지 이에 관한 연구들은 근로시간의 길이에 초점을 맞춘 것들이 주를 이루었다. 본 논문에서는 초과근무에 계약의 관점을 적용함으로써, 강요된 초과근무가 종업원의 심리적 계약에 미치는 영향을 논하였다.
구체적으로 본 논문은 크게 두 가지의 연구문제를 다루고 있다. 첫 번째는, 종업원에게 강요된 초과근무가 심리적 계약 위반을 야기하는지, 그리고 이로 인해 종업원의 직무 만족과 이직 의도가 어떻게 영향을 받는지에 관한 것이다. 두 번째는, 강요된 초과근무와 심리적 계약 위반의 관련성에 있어, 종업원의 조직 동일시와 종업원에게 지급된 초과근무 수당이 이 관련성을 조절할 수 있는지에 관한 것이다.
웹 기반의 온라인 설문을 활용하여, 한국의 여러 기업에 재직 중인 258명으로부터 데이터를 수집하였다. 그리고 수집된 데이터에 회귀분석을 실시하여 제시된 가설들을 검증하였다. 또한 분석결과에 대한 이론적 함의와 실제적 함의, 그리고 향후 연구 방향에 관해 논의하였다.
