This study explores the regulatory fit/nonfit effect on creativity under the condition that increases focus on performance: the leader-subordinate context. This study hypothesize that nonfit between subordinates’ regulatory focus (promotion vs. prevention) and a temporal distance (near vs. distant) will enhance subordinates’ creativity more than a condition of fit when they concern their performance. The results show that people with a greater promotion focus showed higher creativity after recalling a leader-stipulated task in the near (vs. distant) future. Performance concern in the leader-subordinate context moderated the temporal nonfit effect. This nonfit effect was not observed among those with a prevention focus.
기존 Regulatory fit (Higgins, 2000) 에 관한 많은 연구들은 fit의 효과에 초점을 맞추어 왔다. 하지만 이러한 결과의 제한조건에 대한 연구는 상대적으로 미약하였으며, fit의 형태도 한정적으로 보아왔다. 이에 본 연구는 성향에 따른 적합한 시간적 거리에 대한 fit을 토대로, fit의 효과가 특정 상황에서 달리 나타남을 보이고자 하였다. 구체적으로는 부하의 조절적 초점의 성향과 리더가 주는 과제의 마감 시간의 멀거나 가까움에 대한 nonfit이 fit의 경우보다 부하의 창의성을 높일 것이라 가정하였다. 과거 리더가 시간적으로 멀거나 가까운 과제를 준 경험을 상기시킨 후 창의성을 측정한 결과, promotion focus가 강한 사람은 마감 시간이 가까운 과제 (nonfit)를 받은 경우 창의성이 높은 것으로 나타났다. 리더-부하 관계에서의 성과에 대한 관심이 창의성과 fit간의 관계를 조절하는 조절 변수로 나타났다. Prevention focus의 경우 이 같은 관계를 보이지 않았다. 끝으로 본 연구의 이론적, 실무적 공헌점과 시사점, 한계점, 향후 연구방향 등에 대해 논의를 하였다
