The major purpose of this thesis is to give small group leaders, especially small troops leaders of R.O.K. Army, implications that is related to newcomer's adaptation. To do this, it studied relation between newcomer's adaptation and other variables, that is, individual characteristic, leader behaviors, organizational climate and interactions between newcomer and insiders.
Three personality traits(Extraversion, Consciousness, Neuroticism), four interaction-facilitating leader behaviors(Supporting, Managing conflicts and team building, recognizing, clearifying roles and objectives), four interaction-facilitating organizational climate dimensions(Cohesion, Trust, Support, Recognition) are constructed from prior researches. Samples are obtained from three regiment of two division in the R.O.K. Army.
It shows that interaction between newcomer and insiders facilitate newcomer's adaptation. Two personality traits, Extraversion and Consciousness, is positively related to interactions totally. But Neuroticism is negatively related to received feedback and is not related to other interactions. Interaction-facilitating leader behaviors and climate dimensions are positively related to interactions, newcomer's commitment to troop and role clearity.
