This study concerned effects of fit between R&D professionals' value of reward and organizational rewards on their work attitude and reward satisfaction at public and private research institutes in Korea. In the field of job satisfaction and organizational commitment, It has been argued that satisfaction and commitment are best seen as a function of "fit" between what an employee values and what the employing organization is providing. This study applied the idea to R&D sector by examining the relationships between one of organizational commitment, job satisfaction, reward satisfaction, and the fit between R&D professionals' value of reward and organizational rewards.
Using data from 467 R&D personnel in public and private research institutes, this study examined the differences of R&D professionals' reward value by their demographic characteristics and research institutes(public and private sector respectively), and examined the effects of the fit on their work attitude and reward satisfaction.
This study also examined the influence of R&D researcher's career and professional orientation on the relationships of the fit to organizational commitment and job satisfaction.
Significant reward value differences were found among R&D personnel by their demographic characteristics such as age, tenure, position, education and organizational type. The fit was significantly related to organizational commitment, job satisfaction, and reward satisfaction. This study also found that career and professional orientation had some moderating effects on the relationships of the fit to organizational commitment and job satisfaction. Employees who showed high career and professional orientation exhibited relatively weak relationship of the fit to their work attitude; those with low career and professional orientation showed relatively strong relationship of the fit to their work attitude.
본 연구는 국내 연구소의 연구원들을 대상으로 하여 연구원들의 보상에 대한 가치와 실제로 연구소에서 제공하고 있는 보상과의 적합도(fit)가 그들의 조직 몰입과 직무만족, 그리고 보상에 대한 만족에 어떠한 영향을 미치는지 고찰하였다. 또한 아울러서 그들간의 관계에 경력지향성과 보상시스템의 과정변수들이 어떠한 영향을 미치는 가를 살펴보았다. 마지막으로 국내 연구원들의 보상에 대한 선호도와 실제 제공되고 있는 보상의 순위를 알아보았다.
분석결과 연구원들의 보상에 대한 가치는 연구원들의 나이, 근속연수, 직위, 그리고 학력에 따라 차이를 나타내었다. 또한 출연연구소와 민간연구소에 근무하는 연구원들은 서로 다른 보상가치를 가지고 있는 것으로 나타났다.
연구원들의 보상에 대한 가치와 연구원들이 받고 있다고 지각하는 보상들 사이의 적합도는 그들의 조직몰입, 직무만족, 그리고 보상만족에 강한 정의 상관관계가 있는 것으로 분석되었다. 즉, 보상의 적합도가 높으면 높을 수록 연구원들의 조직몰입, 직무만족, 보상만족은 올라간다.
연구원들의 직업과 경력에 대한 태도가 높은 경우에 보상의 적합도의 조직 몰입과 직무만족에 대한 영향은 작아진다. 반대로 연구원들의 경력지향성이 낮은 경우에는 그들의 상관관계가 커진다. 이러한 결과의 의미는 연구원들의 보상에 대한 가치와 실제로 제공되고 있는 보상사이의 불일치에서 오는 부정적인 효과가 그들의 경력지향성이 높은 경우에는 감소될 수 있다는 것이다.
또한 보상시스템에 대한 의사소통의 개방성이 높은 경우에는 보상의 적합이 보상만족에 미치는 영향이 적어지는 것으로 나타났다. 즉, 보상시스템의 내용과 보상의 결과에 대한 정보를 연구소 내에 원활히 유통시킴으로써 연구원들의 보상에 대한 만족도를 증진시킬 수 있을 것이다.
그러나 보상시스템의 참여기회에 있어서는 연구원들의 참여도가 매우 낮게 나타났으며, 분석결과 참여기회가 보상의 적합도와 보상만족간의 관계에 미치는 영향은 유의하게 나타나지 않았다.
마지막으로 연구원들의 보상에 대한 선호도는 '흥미있는 과제'가 민간연구소와 출연연구소 모두 가장 높았으며, 출연연구소와 민간연구소의 비교에서는 기존의 국내 연구원들을 대상으로 한 연구들과는 달리 민간연구소의 연구원들이 출연 연구소의 연구원들 보다 유의하게 금전적 보상을 선호하는 것으로 나타났다. 한편, 국내의 연구원들은 '인정 및 칭송‘과 관련한 보상들을 선호하지 않는 것으로 나타났는데 이러한 원인은 아직 우리나라의 연구원들은 Maslow가 이야기하는 저차원적인 욕구가 충분히 채워지지 않았기 때문으로 설명될 수 있다.
