The trade-off between specialization and generalization has been of great interest to managers related to human capital. While there have been several attempts to unveil the effect of specialization vs. generalization on performance, they generally rely on simple task analyses or lab experiments, which limits further generalization on real-world firms. Based on HR data of individuals working for a prominent manufacturing company in Korea, our data set constitutes of individuals’ annual work performance and cumulated experience during their entire tenure at the company. Using this extensive data set, we examine how specialized and diverse experiences affect overall individuals’ performance. According to our analysis results, an individual’s specialized experience, measured by the amount of cumulated time working on the focal field which the individual currently works on, positively increases the individual’s performance. As per diverse experience, the individual’s breadth of diverse experience, measured by the number of distinct fields on which the individual has worked, is positively associated with the performance on the focal field, while the depth of diverse experience, measured by the amount of cumulative time working on different fields, is negatively associated with the performance. Contribution of our work is of practical significance to the field of human resource management, offering implications on where managers should look for in individual’s resume.
기업의 인사 담당자는 하나의 전문 분야에 집중하는 것과 다양한 분야를 두루 경험하도록 하는 접근 사이에서 균형을 맞추려 노력한다. 전문 경험과 일반 경험을 쌓는 것이 성과 향상에 어떠한 영향을 미치는지에 대한 답을 하기 위한 많은 연구들이 있었으나 단순한 과업 또는 실험 연구에 그칠 뿐, 현실 세계에서의 실증적 연구는 부족한 실정이다. 이에 한국의 유망 중견 제조회사의 직원들의 총 재직 기간 동안 축적된 방대한 데이터와 개인 성과 데이터를 기반으로 실증 연구를 수행하였다. 연구 결과, 개인이 현재 수행하는 직무와 동일한 직무에 대해 전문화된 경험은 성과에 긍정적인 영향을 미쳤다. 또한 다양한 직무를 수행 경험을 가질수록 현재 수행하는 직무에서 성과를 내는 데 긍정적인 영향을 미쳤다. 반면, 현재 수행하는 직무와 다른 영역에서의 경험이 깊어질수록 현재 직무에서 성과를 내는 데에는 부정적인 영향을 미치는 것으로 나타났다. 본 실증 연구 결과는 인사 관리자가 인재 육성이나 채용 등 주요 인사적 결정을 내리는 데 있어 유용한 시사점을 제공한다.
