Scholars’ recent interest in organization and management studies centers on social enterprises as hybrid organizations, combining two seemingly incompatible organizational forms, business and charity. This dissertation aims to unearth and address theoretically meaningful research questions regarding social enterprises as hybrid organizations in organization and management studies. In this dissertation, the following two questions are examined: (1) How do social enterprises as hybrid organizations gain legitimacy? and (2) how do social enterprises as hybrid organizations cope with paradoxical tensions? To address these research questions, this dissertation adopts an inductive multiple case study approach by investigating social enterprises in the Republic of Korea. Our findings reveal social enterprises’ hybrid identities and hybrid organizational types determine their legitimation patterns. Furthermore, our analysis empirically confirms four types of paradoxes and systematically shows how social enterprises manage these paradoxes. This dissertation provides theoretical contributions to the emerging research theme of hybrid organization and paradox theory by examining social enterprises as hybrid organizations. Additionally, the insights from this dissertation give several useful recommendations for social entrepreneurs and their employees to use as they sustain their organizations as hybrid organizations.
사회적 기업은 사회적 가치와 경제적 가치를 동시에 추구하는 하이브리드 조직이라는 측면에서 높은 학문적 관심을 받고 있다. 본 학위논문은 하이브리드 조직으로서의 사회적 기업을 맥락으로 하여 이론적으로 의미 있는 연구 문제들을 찾아내고 탐구함으로써 기존 연구에 기여하는 것을 목표로 한다. 구체적으로 “사회적 기업이 어떻게 정당성을 획득하는가?”와 “사회적 기업이 조직 내에 발생하는 패러독스들을 어떻게 관리하는가?” 라는 연구 문제들을 다루었으며, 이를 위해 대한민국의 사회적 기업들을 대상으로 한 귀납적 사례 연구를 진행하였다. 연구 결과 사회적 기업의 정당화 과정은 하이브리드 정체성과 조직 형태에 의해 결정됨을 발견하였다. 또한 사회적 기업은 하이브리드 조직으로서 갖는 특성으로 인해 네 종류의 패러독스에 직면하고 있음을 확인하였으며 실증 연구를 통해 이를 해결하기 위한 대응 방안들을 체계적으로 정리하였다. 본 학위논문의 연구 결과는 최근 주목 받고 있는 연구 주제인 하이브리드 조직과 패러독스 이론에 기여할 뿐 아니라 사회적 기업가들이 조직을 운영하는데 도움이 되는 실제적인 지침도 제공한다.
