In R&D organizations, the organizational culture and subculture are critical factors connected with a project’s success because the performance outcome reflects the extent to which an organization is able to align its goals, strategies, and culture. Therefore, as a means of setting minute policies, it is meaningful in a managerial sense to explore the factors that make subcultures unique to an R&D organization.
Highly educated professionals who carry out R&D projects in their field of expertise often possess intrinsic characteristics unique to themselves. Autonomy, which is an ideal professional characteristic and one of the elements comprising an R&D culture, is a particular necessity for encouraging high technology innovation. For highly educated R&D researchers seeking a level of professionalism, autonomy is a key factor affecting their intrinsic motivation. Group cohesion is also an important factor in an R&D organization because R&D activities and environments essentially bring about collaboration and interaction. In addition, job complexity is also related to the intrinsic satisfaction of highly educated R&D professionals conducting highly uncertain, risky, and knowledge-intensive projects.
This dissertation, dealing with organizational culture as a main subject, is composed of two parts. The first part empirically explores the existence of subcultures within a professional R&D organization and examines the subcultural effects on the job satisfaction of R&D professionals as a way to suggest a suitable type of culture for professional R&D organizations.
In defining the types of subculture, the grid-group theory, which describes a culture using a grid dimension (i.e., freedom to act) and group dimension (group cohesiveness), is applied.
The second part examines the effects of professional autonomy and group cohesion on
organizational commitment with the moderating role of job complexity for professional R&D researchers. The results indicate that professional autonomy, group cohesion, and job complexity have a positive effect on organizational commitment. In addition, job complexity has a positive moderating effect on the relationship between professional autonomy and group cohesion for organizational commitment, which means that job complexity enhances the effect of autonomy and group cohesiveness.
연구개발조직에 있어 조직문화와 하위문화는 수행하는 연구개발 프로젝트의 성공 여부를 결정할 수도 있는 중요한 요소이다. 왜냐하면 연구개발 성과는 연구개발의 목표 및 전략과 조직문화가 얼마나 조화를 이루었냐를 반영하기 때문입니다. 그러므로 보다 세밀한 정책수립을 위해 연구개발조직에서 하위문화를 생성하는 고유한 요소들을 발견하는 것은 조직경영에 있어서 매우 중요한 의미 있는 일이다.
R&D 프로젝트를 수행하고 있는 고학력의 전문연구인력은 그 집단만의 독특한 내적인 특징을 가지고 있다. 전문인들에게 자율성은 이상적인 전문인 특성이며, R&D 문화를 구성하는 하나의 요소이다. 연구개발 활동과 환경은 구성원들의 협동과 상호작용을 필수적으로 동반하기 때문에 집단 응집성 또한 R&D 조직에서 중요한 요소이다. 아울러 직무복잡성은 고도의 기술집약적이고 불확실하고, 위험하며, 지식 집약적인 프로젝트를 수행하는 고학력의 연구개발인력의 내적인 만족과 관련이 있는 중요한 요소이다.
본 박사학위 논문은 크게 두 파트로 구성되어 있다. 첫 번째 파트는 전문연구개발조직에서 하위문화의 존재여부와 하위문화의 생성 요소를 실증적으로 발견하고, 하위문화와 직무만족의 관계를 분석하여 연구개발조직에 적합한 하위문화 형태를 제안하였다.
R&D 조직에서의 자율성과 집단응집성은 grid-group 문화이론을 활용하여 측정하였다. Grid-group 문화이론은 ‘grid’와 ‘group’으로 문화의 형태를 설명하고 있으며 ‘grid’는 ‘자율성’을 ‘group’은 ‘집단 응집성’을 의미한다.
두 번째 파트는 연구개발 전문 연구원들에게 있어서 전문직 자율성과 집단 응집성, 직무 복잡성과 조직몰입과의 관계와 직무 복잡성의 조절효과에 대해서 분석하였다. 그 결과 전문직 자율성, 집단 응집성, 직무 복잡성은 모두 조직몰입에 정(+)적인 영향을 미친다는 것과 직무 복잡성은 정(+)적인 조절효과를 가진 다는 것을 발견하였다. 이는 직무 복잡성은 전문직 자율성과 집단 응징성의 효과를 높일 수 있다는 것을 의미한다.
