As Person-Organization fit model has been developed, value congruence effect between P and O has attracted organization behavior researchers. Especially among them, a significant attempt to abstract organization culture by O'Reilly et al.(1991) has contributed to set up the method to measure organization value issues more effectively and objectively.
On the one hand, Chan(1996) used P-O fit model between employees' cognition, i.e., thinking style and job demands in terms of its cognitive context. This was the first try to consider cognitive fit between employees and job demands. Since then Brigham et al(2007) has researched P-O fit between owner-manager's cognitive style and his organization's structured status. Above researches show that the negative job attitude results such as low in job satisfaction among cognitive misfit groups as well as high in intention to turnover.
So this study tackles the issues of employee's cognitive style and his or her perceived organization values. Cognition was measured using Rational-Experiential Inventory (REI) by Epstein(1991) and organization value was surveyed using Quinn's Competing Value Framework(CVF). To appropriately substitute CVF for REI, we've categorized its conceptions (values) according to its general orientation, that is, Rational model and Natural System model. The former symbolizes rational organization value, the latter means experiential organization value.
As a result of examining rational and experiential thinking style's influence on job attitude, i.e., overall satisfaction and organization commitment, main effect was observed that employee's rational thinking style is positively correlated with job satisfaction and commitment. And experiential thinking style is also positively correlated with commitment.
And significant interaction effect between thinking style and organization value appears when experiential organization value is perceived no matter what kind thinking style does a employee has especially when it comes to explaining commitment. But taking it by and large, cognitive fit effect between employees' thinking style and organization value was not revealed through the dependent variable, job attitude.
Some other implications that in terms of “P”, rational thinking style is more stable and predictable than experiential thinking style to explain job attitude; however, in terms of “O”, experiential organization value is much more predictable than rational organization value to explain job attitude are issues to be tackled some day in cognitive P-O fit model.
P-O fit 모델이 발달하면서 조직가치와 개인가치가 일치할 때의 효과에 대한 연구들이 활발하게 진행되고 있다. 특히, O`Reilly(1991)의 OCP(Oranization culture profile)을 활용한 다양한 조직가치에 대한 분석적 접근이 P-O fit 모델의 한 장을 열었다.
한편, 인지적 적합성에 관한 P-O fit 모델 역시 많은 연구자들의 관심을 끌었다. 특히, Chan(1996)의 연구는 최초로 인지적 적합성이 어떤 결과변수에 어떻게 영향을 미칠 것인가에 대한 연구를 개시함으로써 해당 분야를 연 시초로 여겨진다. 그 외에 Brigham(2007) 등이 기업가정신, 즉, 창업자의 맥락에서 인지적 적합성이 미치는 영향을 연구하고자 하였다. 하지만, 위 연구는 모두 P-O fit 모델의 기본 방향 중 하나인 조직가치의 문제를 다루지 않고 있다. 따라서, 본 연구는 조직가치를 인지양식의 관점에서 해석이 가능한지, 그리고 이것이 다시 개인의 인지양식과 어떻게 fit을 이루고 나아가 결과변수에 어떤 영향을 미치는지에 관한 연구를 개진하고자 한다.
OCP에서 언급되고 있는 다양한 조직가치를 보다 인지적 맥락에서 해석하여 P-O fit 모델을 고찰하기 위하여 조직가치를 다루는 다양한 연구를 살펴보았다. 이에, Quinn의 경쟁가치모형을 준용하여 살펴보는 것이 가장 타당하다는 결론을 얻었다. 인지적 맥락에서 합리중심적-경험중심적 조직가치로 치환하여 개인과의 적합성 모델을 살펴보고자 한 것이다. 합리중심적, 경험중심적 인지양식은 Epstein의 REI(Rational Experiential Inventory)를 사용하였고, 이 둘 모델간의 결과변수로는 조직에 대한 만족도와 몰입도를 고찰하고자 하였다.
연구 결과 인지적 적합성에 따른 결과변수의 설명력은 다소 부족한 것으로 나타났다. 하지만, 개인(P)의 경우 합리중심적 인지양식의 설명력이 결과변수에 대한 설명력이 높은것으로 나타났고, 조직가치(O)의 경우 경험중심적 인지양식의 설명력이 결과변수에 대한 설명력이 높은 것으로 나타났다.
