A key way individuals learn is through sharing ideas with each other. We extend March’s (1991) classic model of exploration and exploitation by allowing for direct interpersonal learning. We simulate an organization with individuals organized into network with hub individual and then systematically vary the interaction pattern to explore how the degree of network structure and connectivity between hub individual and non-hub individuals influences organizational learning. We find that network structure is important for organizational learning performance and that learning probability is important for fostering and preserving diversity. We also find that network structures with similar characteristic path length depend on learning probability about learning performance and that difference diffusion rate base on characteristic path length and learning probability makes the inactive diversity. So, organizational learning performance depends on degree of network structure as well as learning probability. Finally, we find that moderate levels of learning probability lead to the highest equilibrium performance by enabling superior idea to diffuse across individuals without reducing organizational diversity too quickly.
개인 간의 아이디어 공유를 통한 학습은 중요한 방법 중의 하나이다. March(1991)의 학습 메커니즘에서 개인 간의 학습을 허락하는 구조로 확장시켜 시뮬레이션 방법론을 통해 조직학습의 성과를 살펴보았다. 허브가 존재하는 네트워크 구조 속에서 네트워크 구조의 연결성 정도와 허브와 허브가 아닌 개체들 간의 관계성 정도를 변화시켜가면서 체계적으로 조직의 학습 성과를 살펴보았다. 본 논문에서 네트워크 구조는 조직의 학습 성과에 중요한 요인임을 알 수 있었을 뿐만 아니라 개인들의 학습 정도도 다양성의 유지와 발현에 관여하며 성과에 중요한 영향을 미치고 있음을 발견하였다. 또한, 지식의 확산 정도가 비슷한 네트워크 에서는 지식의 학습 정도가 조직학습 성과에 매우 중요한 영향을 미치고 있음을 알 수 있었다. 따라서 조직학습 성과는 네트워크 구조 뿐만 아니라 개인들의 학습 성향에도 영향을 받고 있음을 발견하였다. 마지막으로 개인들의 학습 성향에는 가장 높은 학습 성과를 이루어내는 적정 비율이 존재함을 밝혀내었다. 본 논문을 통하여 조직을 형성하는 네트워크의 구조가 조직학습 성과에 커다란 영향을 미치고 있음을 확인할 수 있으며 이것은 기업이나 정부 기관들의 경영진들에게 반가운 소식을 전하고 있다고 할 수 있을 것이다.
